In episode 845 of the HRchat Podcast, I had the pleasure of sitting down with Christina Luconi, someone many call the original people innovator. Christina has spent her career reimagining how fast-growing companies approach their most valuable asset: their people.

With refreshing candor and the kind of wisdom that only comes from years of hard-won experience, Christina shared stories of helping multiple tech startups grow from a few dozen employees to thousands, all while keeping culture at the center of the journey.

From Psychology to People Leadership

Christina didn’t take the traditional HR path. With a background in psychology and an instinct to question the status quo (“why do we call humans resources?”), she carved her own way into the field. Her career-defining chapter came during the 90s tech boom at Sapient, where she helped scale the company from 150 to 3,500 employees in just four years. That experience cemented her belief that culture isn’t just important for growth—it’s the foundation that makes growth possible.

Scaling With Soul

Later, during her 14 years at Rapid7, Christina pioneered the concept of “scaling with soul.” Rather than dictating values from the top, she engaged employees in co-creating the company’s identity and embedding those values throughout the employee lifecycle. The payoff was extraordinary: even terminated employees would recommend Rapid7 to others—a powerful indicator of cultural strength.

She also emphasized that diversity of thought and cultural alignment are not opposites. When companies focus on shared values while encouraging authenticity, both thrive.

A New Chapter: People Innovations

Today, Christina is launching her own consultancy, People Innovations, to help early-stage companies put human-centered approaches in place from day one. Inspired in part by personal health challenges that reshaped her outlook, she’s now focused on multiplying her impact across organizations.

Despite the complex challenges facing people leaders, Christina is optimistic:

“This could be one of the most pivotal and important roles in a company because ultimately, it doesn’t matter what you’re building or selling…AI might replace a lot of stuff, but it can’t replace human relationships and trust and collaboration.”

Her message is clear: culture, trust, and human connection are non-negotiables for any company that wants to scale successfully in today’s world.
