Change is the only constant in business, but according to McKinsey, over 50% of organizational change initiatives fail. Why? Because while strategy may be clear on paper, the human side of change is often misunderstood or under-supported.

Why So Many Change Initiatives Fail

“Change fatigue is real,” Georgie explained. “We see organizations constantly in motion – new systems, new processes, restructures – and employees quickly become overwhelmed. Add in unclear communication, low psychological safety, and lack of visible leadership support, and the odds of success plummet.”

Research backs her up: without addressing human behaviour and emotion, even the most sophisticated strategy can unravel. Georgie points to status quo bias and risk aversion as two key psychological headwinds that derail transformation efforts. “Most people don’t resist change because they’re lazy or stubborn,” she said. “They resist because change feels uncertain—and uncertainty feels unsafe.”

Understanding Human Behaviour in Change

At Lima Delta, Georgie and her team use behavioural insights to diagnose how people respond to change. Drawing from models like OCEAN (Openness, Conscientiousness, Extraversion, Agreeableness, Neuroticism) and DISC, they map personality-driven responses to disruption.

“Knowing how different types react helps us tailor communication and support,” Georgie noted. “For example, highly conscientious individuals might crave clarity and detailed plans, while those high in openness need autonomy and creativity to engage with change.”

From Strategy to Action: The Inspire, Train, Sustain Framework

So how can HR leaders close the gap between change strategy and execution? Georgie’s approach is built around Lima Delta’s Inspire, Train, Sustain framework:

  • Inspire: Create emotional buy-in from the start. Share a compelling “why” that connects to organizational purpose and personal meaning.
  • Train: Build confidence and competence through digital learning, toolkits, and coaching.
  • Sustain: Reinforce new behaviours through nudges, feedback loops, and community-driven support.

She shared a recent example from a global drinks company, where Lima Delta designed a multi-layered change program blending storytelling videos, manager toolkits, and digital microlearning. The result? A measurable uptick in engagement and long-term adoption of new practices across markets.

The Critical Role of Line Managers

“Line managers are the linchpins of change,” Georgie emphasized. “They translate big ideas into daily reality.”

HR’s job, she added, is to equip managers with the clarity, confidence, and empathy to guide their teams through uncertainty. That means giving them not just scripts—but ongoing coaching, resources, and forums to share challenges and successes.

Sustaining Momentum Beyond Launch

Even when change programs start strong, momentum can fade fast. Georgie’s advice? “Don’t treat launch day as the finish line. Real change happens six months later—when the shiny newness has worn off.”

To maintain engagement, she recommends habit stacking (embedding new behaviours into existing routines), celebrating small wins, and continually revisiting the organization’s “why.”

“All teams are different,” she said, “but shared values and consistent language around purpose can anchor even the most complex transformation.”
